How to Hire Dental / DSO RCM Talent
Dental revenue cycle looks deceptively similar to medical billing until the wrong hire starts working it. Dental procedure codes, frequency limitations, downgrades, missing-tooth clauses, narratives, attachments, coordination of benefits, PPO fee schedules, and practice-level workflows create a different operating environment. The best dental RCM hires know how to move claims while protecting both reimbursement and patient experience.
What a Dental / DSO RCM Specialist Should Own
- Eligibility, frequencies, history, waiting periods, maximums, and coverage limitations
- Clean dental claims with correct CDT coding, narratives, attachments, and tooth/surface detail
- PPO fee schedule application, write-offs, coordination of benefits, and patient balance accuracy
- Insurance AR follow-up and aging by carrier, office, provider, and claim issue
- Communication with practices when documentation, clinical detail, or front-desk correction is required
The key hiring test is whether the candidate can explain outcomes, not just tasks. Ask what changed because they owned the work: cleaner inventory, faster resolution, lower leakage, better quality, fewer escalations, or a more reliable operating process.
Hiring Scorecard
Use these as evidence-based signals during screening and interviews:
Interview Questions That Reveal Real Competency
Look for benefit history, replacement frequency, prior tooth history, plan limitation, missing-tooth/replacement clauses where relevant, documentation, and appeal options.
Expect correct patient/subscriber data, CDT code, tooth/surface, provider data, attachments/narratives when required, and coverage-specific details.
Strong answers include EOB review, contract/fee schedule logic, coordination of benefits, downgrades, write-offs, and correct transfer of patient responsibility.
Look for centralized work queues segmented by carrier, office, age, dollar value, issue type, and clear feedback loops to practices.
Compensation Context
Use local market data, role scope, setting, specialty complexity, credentials, and management responsibility to set the final range.
Red Flags to Screen Out
- Only has medical billing experience and assumes the workflows are interchangeable
- Cannot explain frequency limitations or downgrades
- Has no dental practice-management system experience
- Treats every denial as a carrier problem instead of checking documentation and benefit history
- Does not understand PPO fee schedule/write-off logic
